The strongest sales hires aren't the smoothest talkers. They're operators. People who understand pipeline, forecasting, deal complexity, and how to build predictability.
I made a hiring mistake last year. Hired a rep with incredible charisma. Great stories. Perfect answers. Closed big deals at their last company.
Six months later, they were gone. Not because they couldn't sell. Because they wouldn't follow a process.
The Pattern
I've been thinking about this a lot. And I'm convinced I've been asking the wrong questions in sales interviews.
We hire for charisma. For track record. For the impressive logo on their resume. But we don't hire for the things that actually predict success:
What I've Observed
The best reps I've worked with aren't always the most charismatic. They're the ones who:
Boring? Maybe. Effective? Absolutely.
A Different Interview
Now when I'm hiring, I ask different questions:
Instead of "Tell me about your biggest deal," I ask "Tell me about a deal you lost and what you learned."
Instead of "What's your close rate?" I ask "Walk me through your qualification process."
Instead of "Why do you want to work here?" I ask "What's a sales practice you've unlearned?"
The answers tell me more about discipline than any track record ever could.
The Fix
If you're building a sales team, I'd encourage you to hire for discipline over charisma. The charismatic rep who won't follow a process will burn your pipeline. The disciplined rep who's coachable will outperform every time.
The Bottom Line
Charisma gets you the interview. Discipline gets you the quota. And if I had to bet on one, I'd bet on discipline every time.
